What Actually Predicts Leadership Success?
6 August 2026One of the biggest misconceptions we see amongst senior leaders considering a Board, NED or Advisory career is this:
“If I’ve been a successful executive, surely Boards will be interested.”
It sounds logical.
After all, you’ve led teams, managed budgets, delivered transformation, sat on Executive Committees and made difficult decisions under pressure, and now you want to make a shift yourself, to a NED, or advisory role, however, Board appointments rarely work like that.
In fact, some of the most accomplished CEOs, COOs, CFOs and Executive Directors I meet struggle to secure their first NED role. They find themselves signing up for Board appointment lists, applying to lots of roles, and then hear nothing.
Not because they lack capability, but because they are still positioning themselves as executives. We see this all the time, we ask for their Board profile, or review their online presence and when they send it through, very little has changed that if they were still applying for permanent ExCo roles.
The challenge isn’t experience. It’s how that is translated, and how you now position yourself moving forwards.
Chairs and Boards are not usually looking for another operator. They are looking for someone who can bring judgement, perspective, challenge and independent thinking.
- Someone who can ask the question nobody else in the room is asking.
- Someone who can see around corners.
- Someone who can challenge constructively without becoming operational.
- Someone who can take their teams forward.
That requires a very different mindset.
The shift is often:
Leading delivery becomes Providing oversight
Owning decisions becomes Influencing decisions
Running the business becomes Strengthening the business
Over the last few months I’ve had a number of conversations with Chairs and Board members about what they value most in a new NED.
Interestingly, very few talked about job titles, increasingly they are talking about judgement, credibility, curiosity, commercial awareness, governance, that ability to navigate complexity. The ability to hold a different perspective without creating conflict.
From what we are seeing, that’s where many executives get stuck, they’re still talking about what they’ve done, when Boards are trying to understand how they think and how it will help bridge their gaps, help their leaders, achieve their outcomes.
The leaders who make this transition most effectively tend to get clear on some very specific questions, these include:
- What value do I bring at Board level?
- Where does that value genuinely apply?
- Why would a Board appoint me rather than someone else?
- Why am I even interested in this role?
- What do I bring that someone else in my position does not?
Those questions sound simple but like anything they aren’t.
Answering them well often becomes the difference between hoping for a Board opportunity and building a credible Board career.
Board careers are rarely built through applications alone, they are built through visibility, credibility, relationships and thoughtful positioning.
