Vicki Joshi: Customer Experience, Leadership, Retention and the Commercial Opportunity in Insurance
21 May 2025
Customer Experience Director Recruitment in Housing Association
1 June 2025Donna Scully, joint owner and director of Carpenters Group, joins Michelle Ansell in The Impact Room to talk about leadership, opportunity and building a successful business across insurance, legal and claims services.
From leaving school at 16 and starting work as an office junior to qualifying as a solicitor and becoming a business owner, Donna’s route into leadership was far from conventional. The conversation explores social mobility, developing talent, empathy and kindness in leadership, retaining people through different stages of their lives and why giving people genuine opportunity can strengthen both culture and commercial performance.

Episode overview:
Insurance leadership built around people and opportunity
Donna’s story challenges some fairly entrenched assumptions about where senior leaders come from.
Growing up in inner-city Dublin, she describes an environment where there was little expectation of a career and where questioning convention could itself be seen as difficult. Rather than accepting that trajectory, she moved to England, studied law while working and eventually qualified as a solicitor.
That experience runs through the way she now thinks about leadership and talent.
At Carpenters Group, opportunity is not simply a diversity initiative. Donna talks about apprenticeships, internal progression, academies and creating routes for people to move from roles such as contact centres into claims, legal and other professional careers. She argues that social mobility should not be viewed as a risk, but as an opportunity to find resilient, committed people who may simply never have had access to the right network or opening.
The conversation also moves beyond attraction into retention. Donna describes the value of flexibility, internal progression and allowing careers to accelerate again after periods when family or life circumstances take priority.
In this episode
- Leadership and growth in Insurance, Claims and Legal Services
- Social mobility as a source of talent rather than risk
- Moving from entry-level roles into professional and leadership careers
- Why empathy and commercial toughness can coexist
- Apprenticeships, academies and developing talent from within
- Retaining experienced people through different life stages
- The importance of networks, mentoring and visible role models
- Taking opportunities before you feel completely ready
Donna explicitly links empathy in her leadership style to having done jobs throughout the organisation and understanding the contribution people make at every level.
What CEOs and Founders can take from the conversation
Donna’s story raises a wider question for CEOs, founders and senior leadership teams: are we still recruiting and developing talent based too heavily on where someone started rather than what they could become?
Three points stand out.
Opportunity can be a retention strategy.
Internal mobility creates reasons for good people to stay rather than forcing them to leave the organisation to progress.
Leadership experience can come from breadth, not simply hierarchy.
Having worked across different levels of a business can create an understanding of customers, employees and operations that cannot always be learnt from the boardroom.
Social mobility is also a capability question.
Different backgrounds can bring resilience, curiosity and determination, but only if organisations create credible routes through which that potential can develop.
Key Quote:
“Social mobility is a risk? I think it’s a bonus.”
