Carole Layzell: Leadership, Digital Transformation and Creating Your Own Opportunities
29 January 2026PE backed Insurance Recruitment Case Study
Douglas Jackson partnered with an investor backed insurance and affinity services business, to strengthen its senior commercial leadership capability.
The appointment was formally structured around a Sales Director / Chief Commercial Officer level brief: a senior leader capable of accelerating revenue growth while protecting complex, long standing partnerships and strengthening commercial discipline across the business.
Operating in a regulated and highly competitive market, SPB needed considerably more than a traditional sales leader. The successful individual needed the strategic judgement, stakeholder credibility and commercial leadership capability to create sustainable value.

Key Challenge: Deliver growth while protecting complex strategic partnerships in a regulated environment
Outcome: Successful appointment with measurable early impact across commercial discipline, revenue focus and client relationships
The Challenge
The Group operates within a partner led insurance and affinity services market where commercial growth depends on much more than acquiring new customers.
The organisation works through complex, long standing relationships where credibility, delivery and trust are critical.
The new commercial leader therefore needed to achieve two things simultaneously: create new revenue and growth while also, protecting and developing strategically important existing partnerships.
The business required someone able to operate at both a strategic and hands-on level, collaborate closely across Product, Operations and Client Services and influence effectively at Board level.
For an investor backed organisation, getting that balance right was particularly important.
Growth mattered, but not at the expense of client value, governance or the long term commercial proposition.
More Than a Traditional Sales Hire
The client were clear that it did not want a purely transactional sales leader.
The organisation needed someone commercially astute enough to build long term value while introducing greater structure and discipline into sales execution.
The successful candidate also needed to connect commercial strategy with the wider objectives of the organisation.
That meant assessing candidates beyond sales targets and revenue history.
The search needed to understand whether individuals could:
- Operate effectively in a regulated environment
- Manage complex multi-stakeholder partnerships
- Influence at Board and Executive level
- Build sustainable commercial strategies
- Work effectively across Product, Operations and Client Services
- Strengthen sales discipline
- Balance short-term growth with longer-term value creation
Our Search Approach
Douglas Jackson worked closely with the Group’s Executive leadership team to refine the brief and establish what success genuinely looked like beyond a conventional Sales Director profile.
The search covered Insurance, affinity services and adjacent regulated, customer led sectors.
Particular emphasis was placed on identifying passive senior talent with the right combination of commercial track record, strategic thinking, stakeholder capability and cultural alignment.
The process focused on depth rather than volume.
Candidates were assessed not simply on what they had sold previously, but on their ability to understand the broader commercial environment, build trusted relationships and create sustainable growth.
Assessing Commercial Leadership Capability
The appointment required somebody able to bridge sales execution and broader enterprise leadership.
Assessment therefore explored:
- Commercial judgement
- Strategic thinking
- Revenue-growth track record
- Partnership management
- Leadership style
- Cultural alignment
- Ability to influence senior stakeholders
- Experience operating across complex regulated environments
This broader assessment helped the Group distinguish between successful sales leaders and those capable of contributing at a Chief Commercial Officer level.
Outcome
Douglas Jackson successfully appointed a senior commercial leader with strong experience across Insurance and affinity partnerships.
The successful individual quickly established credibility internally and externally, strengthened sales discipline and brought renewed focus to revenue growth while protecting and enhancing key client relationships.
This gave the Group additional commercial capability without sacrificing the collaborative relationships central to its business model.
Why This Worked
The search focused on long term impact rather than short term sales delivery.
By understanding the Group’s commercial environment, leadership culture and growth ambitions, Douglas Jackson was able to identify a leader aligned not simply with the vacancy, but with the organisation’s future direction.
That distinction is particularly important in investor-backed businesses as the strongest commercial leaders are not simply revenue generators. They understand how to:
Grow enterprise value, protect strategic relationships, strengthen commercial capability and build the infrastructure required for sustainable growth.
What This Demonstrates
This assignment demonstrates how the definition of senior commercial leadership is changing.
A Chief Commercial Officer or equivalent leader increasingly sits across:
- Growth
- Sales
- Strategic partnerships
- Customer value
- Proposition
- Commercial performance
- Organisational strategy
For PE and investor backed businesses, that can make the appointment particularly important to the wider value creation plan. The question is not simply: Who can sell more? It is: Who can create sustainable commercial value while protecting what already makes the business successful?
