A mid sized UK Building Society appointed Douglas Jackson to recruit a newly created Chief Transformation Officer, a pivotal Executive role responsible for delivering a five year growth and transformation strategy.
The organisation was being constrained by legacy systems, fragmented digital journeys and limited organisational agility. Competitors were moving quickly, regulatory scrutiny was increasing and the Society needed to transform at pace without compromising resilience, risk or culture.
The role was designed to lead enterprise wide transformation across technology, operating model, culture, data and AI-enabled innovation, with responsibility for governance, delivery and measurable benefits realisation.
The Challenge
This was not simply a technology appointment and this was important. The Organisation had already been to market with another Executive Search firm and failed to make an appointment, citing that they were cntinually seeing the same types of profiles and more technologists than true transformational experts who were able to operate cross functionally and bring the business and people with them, not just implement a technology transformation.
The Building Society needed a senior Executive capable of operating at FCA SMF24 level while leading transformation across technology, operations, people, process and culture.
The brief required someone who could:
- Lead organisation wide transformation
- Deliver new banking platforms and digital capability
- Improve operating model effectiveness
- Drive measurable ROI and benefits realisation
- Champion AI and data led decision making
- Strengthen operational resilience and cybersecurity
- Operate effectively with regulators and Executive stakeholders
- Bring a collaborative, resilient, humble and customer focused leadership style
The client also wanted a balanced longlist and shortlist that considered diversity without compromising on quality or cultural fit.
The circumstantace meant this second search needed to rebuild confidence quickly and provide the Executive team with clear evidence that the market had been understood properly and that the individual did exist to take them on this critical transformation journey.
Our Approach
Because of the complexity and importance of the role, Douglas Jackson agreed to provide an extended shortlist partway through the search, allowing the Executive team to review progress and recalibrate if necessary.
The process began with detailed stakeholder engagement across the CEO, CCO, CPO and NED community to understand priorities, concerns and expectations.
A clear search roadmap was then agreed, with defined timelines and weekly checkpoints to maintain transparency throughout.
Using the Douglas Jackson Impact 360 process, the team mapped the market extensively across competitors, target organisations, professional networks and direct search.
More than 100 senior professionals were engaged, generating market intelligence around candidate availability, compensation expectations and recommended talent, whilst considerign the right types of background, skills, expertise and cultural fit.
From this activity, a longlist of 10 candidates was developed.
However, technical experience alone was not sufficient.
Six core competency areas were agreed with the client, testing candidates on areas including:

- Technical depth
- Transformation delivery
- Resistance to change
- Vendor governance
- Operational resilience
- Stakeholder and people influence
- Technology leadership
Each candidate was assessed through structured interviews before a final shortlist was prepared.
Candidate Pack Transparency
The client received detailed candidate summaries covering:
- Employment history and relevant experience
- Leadership and technical capability
- Responses to the agreed competency questions
- Strengths and potential gaps
- Cultural fit
- Communication style
- Stakeholder engagement capability
This gave the Executive team significantly more information than a CV alone and allowed every shortlisted candidate to be considered against the same agreed criteria. A shortlist of five strong candidates was ultimately presented.
Douglas Jackson then supported the client through interview debriefs and ongoing calibration throughout the process.
Candidate Experience
Candidate experience was treated as part of the search outcome rather than an administrative afterthought.
Candidates were given clear timelines, detailed information, honest feedback and regular personal contact.
